The first sounds natural. The second is slightly odd. You could say "what needs to happen to get your motivation back?"

Both are very good for a beginner! If you leave out "all" then either one is fine. You could also say "how can we get your motivation back?" or "how can we motivate you?"

I would leave out "all" too. It is not needed.
